Hubungan antara Kepimpinan Distributif Pemimpin Pertengahan, Faktor Demografik dan Komitmen Guru terhadap Perubahan

Abstract

Kajian ini mengkaji hubungan antara kepimpinan distributif dalam kalangan pemimpin pertengahan dengan komitmen guru terhadap perubahan dengan jantina guru dan pengalaman mengajar sebagai moderator. Data terdiri daripada 1,018 guru daripada 60 buah sekolah menengah di zon utara, Malaysia, kajian ini menggunakan model persamaan struktur pendekatan partial least squares (PLS-SEM) untuk analisis data. Hasil kajian menunjukkan hubungan positif yang signifikan antara kepimpinan distributif pemimpin pertengahan dan komitmen guru terhadap perubahan.Kepimpinan distributif pemimpin pertengahan berhubung secara positif dengan empat dimensi komitmen guru terhadap perubahan, iaitu: (a) matlamat peribadi, (b) kepercayaan terhadap konteks, d) kepercayaan terhadap perubahan, dan (d) proses rangsangan emosi. Jantina muncul sebagai moderator yang signifikan dalam hubungan Kepimpinan distributif pemimpin pertengahan berhubung secara positif dengan empat dimensi komitmen guru terhadap perubahan. Keempat-empat hubungan ini adalah lebih kuat dalam kalangan guru lelaki berbanding dengan guru wanita. Sebaliknya, pengalaman mengajar guru tidak menunjukkan kesan pemoderasi yang signifikan dalam hubungan kepimpinan distributif pemimpin pertengahan dengan empat dimensi komitmen guru terhadap perubahan. Dapatan kajian memberikan maklumat empirikal yang penting dengan menekankan keperluan untuk memperkukuh amalan kepimpinan distributif dalam kalangan pemimpin pertengahan sebagai satu strategi utama bagi meningkatkan komitmen guru terhadap perubahan di sekolah. Faktor jantina wajar diberikan perhatian dalam pembangunan kepimpinan dan strategi penglibatan guru.

Lei Mee Thien serves as an Associate Professor at the School of Educational Studies, Universiti Sains Malaysia, where she also holds the position of Director at the National Higher Education Research Institute. Her research primarily focuses on educational management and leadership in both K-12 and higher education contexts. She has published articles in refereed journals and books.

Seong Teng Chuah is a graduate Master student in the School of Educational Studies, Universiti Sains Malaysia. His recent research interest includes middle leadership, distributed leadership, and teacher commitment to change.
